SNCF was undergoing a major transformation as it shifted from a non-competitive environment to a competitive market. The company faced challenges managing skills effectively without having precise visibility into them. This situation prompted a comprehensive rethink of skills and job frameworks. SNCF also aimed to unify HR processes to better support competitiveness in a rapidly changing environment. SNCF implemented an AI-enabled skills intelligence platform to modernize skills management across its workforce. The initiative centralized key HR processes, including recruitment, training, internal mobility, and employee appraisals, within a unified environment. The platform was selected for its ability to integrate with other systems and for its flexibility to adapt to SNCF’s needs while remaining a standard solution. This implementation supported forward-looking workforce planning by helping anticipate future needs. The program delivered rapid adoption and strong employee engagement indicators. Within six months of launch, 96% of 153,000 employees had active profiles on the platform. On average, each employee declared 16 skills, and the platform collected over 30,000 positive feedback responses about the opportunities it offered. SNCF also cited improved HR effectiveness indicators, including a reduced turnover rate.
